Summary Of Leadership Style Toshiba Commerce Essay My leadership style is participative style according by survey. In my view my participative leadership style is appropriate for my work place. Participative leadership style helps all team members to participate in decision-making. This helps us to get proper solution for the problem and also encourage team member to share their ideas, opinion and thoughts which help in progress of organization. It will help to motivate team members and engaged them in process of organization. This style helps me work co-operatively with my subordinates. My current leadership style works out to be Participative or democratic. I have completed two surveys online (completed surveys attached with this plan), and based on the results I got from the surveys I can say that my current leadership style works out to be Participative. According to me participative style is good for work place but sometime it make me weaker, when new member come in work and they are not more experienced and skilled. But at that time I have to give more time to develop their skill by giving guidance. For that I have to communicate and provide more guidance to that member at work place. I have completed one surveys online (completed surveys attached with this plan), and based on the results I got from the surveys I can say that my current leadership style works out to be Participative. My current strengths based on the surveys are situational management, delegation of authority and collaborative effort but The main areas I need to improve communication and pressure handling. Participative leadership style is the leadership style where a leader gives subordinates the opportunity to fully participate in decision making process. It is used by various influential leaders throughout the globe, making it one of the most widely used leadership style. Participative style is a very useful tool to promote employee satisfaction and employee morale. Leadership theories Leadership theories can be described as different ways to leadership and how leaders are created and how different types of leaders lead leader are by born or they are made .There are many different theories of leadership proposals, but I chose the most quoted of all three. Idealized Influence:  They believe in the philosophy that a leader can influence followers only when he practices what he preaches. The leaders act as role models that followers seek to emulate. Such leaders always win the trust and respect of their followers through their action. They typically place their followers needs over their own, sacrifice their personal gains for them, ad demonstrate high standards of ethical conduct. The use of power by such leaders is aimed at influencing them to strive for the common goals of the organization. Individualized Consideration:  Leaders act as mentors to their followers and reward them for creativity and innovation. The followers are treated differently according to their talents and knowledge. They are empowered to make decisions and are always provided with the needed support to implement their decisions. Situational leadership theory The situational leadership theory developed by Paul Hersey and Ken Blanchard. The model shows that the management of employees skills and work readiness of the individual employee and no one needs leadership style better to adjust. It is the model of situational leadership theory; managers can adjust their direction according to the needs of employees and implementation of effective leadership based on the situational context of Basa. The heart of the model leaders should review their followers to support the trailer on the basis of needs and opportunities. In this way, developing their skills of their followers, and of course, is more qualified, mature and independent. Participative Theories Participative leadership theories suggest that the ideal leadership style is one that takes the input of others into account. These leaders encourage participation and contributions from group members and help group members feel more relevant and committed to the decision-making process. He was one of the freedom fighter of India same like Mahatma Gandhi but his way get freedom was different from other . Bhagat Singh believed that the rich would only get richer and the poor would only get poorer in the case if India did not adopt the socialistic approach. Bhagat Singh became the first socialist leader of the country.but he always take deision his own so He was autocratic leader. The British authority, while interrogating them, came to know about their involvement in the murder of J. P. Saunders. Bhagat Singh, Rajguru, and Sukhdev were charged with the murder. Singh admitted to the murder and made statements against the British rule during the trial.   While in jail, Bhagat Singh found that the authorities were following a dual policy in treating the prisoners. The criminals of foreign origin were treated better than Indian political prisoners. As a protest, he along with some fellow prisoners declared to go on hunger strike. The strike continued for over a month and finally the British had to accept before their conditions.So this behaviour shows that is autocratic leader he didnt ask anyone in jail what he is going to do. Bhagat Singh along with other revolutionaries found responsible for the Assembly bombing and murder of Saunders. On March 23, 1931, Bhagat Singh was hanged in Lahore with his fellow comrades Rajguru and Sukhdev. Singh was cremated at Hussainiwala on banks of Sutlej river. In terms of leadership styles,  Bhagat Singhs was a more entrepreneurial , go-it-alone style. leadership by example, self-sacrifice, with a pro-active plan. Gandhis was more persuasion and extracting the lowest common denominator across different segments of the masses. in general, if one had to choose, one might prefer the Gandhi method of taking people along on your decisions. only thing then is that the plan better be a good one. if any problem was in Gandhis plan was that a carefully slow one. not sure also that it wasnt just a series of adhoc reactions to various events along the way. Benchmarking tools is very useful when people want to know where they stand but benchmarking tool is basically comparison with you and other leader or people characteristics. Communication:-communication is the exchange and flow of information and ideas from one person to another.  . Many of the problems can be occur in an organization are the either the direct result of people failing to communicate and/or processes, which leads to confusion and can cause good plans to fail. Dedication:-   dedication means spending whatever time or energy is necessary to accomplish the task at hand. A leader inspires dedication by example, doing whatever it takes to complete the next step toward the vision. Openness:- openness means being able to listen to new ideas, even if they do not conform to the usual way of thinking. Good leaders are able to suspend judgment while listening to others ideas, as well as accept new ways of doing things that someone else thought of it.open to talk with their followers. Decision making:-Good leader also need to have ability to make a good decision making. Decision making is vital tools of benchmarking. Confidence:-confidence means you have to believe in yourself and i can do this sprit I know it sounds unoriginal, but confidence makes the leader. If you dont your charges will begin to question whether or not you know what you are talking about. Patience:- If you explain a task or situation to your staff and they dont understand, then clarify it for them. Its not their fault that they dont understand your instructions can be wrong. Good leader need to have patience to get results.   Loyalty:- This is something that you expect of your leader. It is also something that your leader expect from you. loyalty is the part of happiness. Loyalty makes good relations with leader and follow Responsibility:- some leaders are more responsible than other .  Leaders are willing to bear the ultimate responsibility for  their undertakings. At my workplace without communication u cant work in field. My co-workers at my work place also try to be like me. I always focus on my job first other than doing something else. To work hard towards a goal with little thought to other matters, example like : He was so dedicated to his job that he never had any free time. openness is very good quality of leaders. I am very open to talk with everyone at my workplace fun loving man. Anyone can talk with me at any time about anything. At my work place sometime I have to take decision on my own basis without any interruption from others. sometime its hard to take decision sometime easy. like i am working for watercare and i have to turn off water of key account most of the time we try to avoid to turn off the water of key account let me ex plain you little bit what is key account like storage of fuel place like one at end of viaduct harbour. If i have turn off water i will make my call by myself , I have to sort out that problem on the spot. So it is improving my decision making ability. Also when my boss tells me about new job or how to tackle with different situations I listen to them very carefully to avoid problem in future, which shows I have good listening skills and its my responsible level at workplace. Reflection leader are made or leader born this question always in debate. But according me can be made or they are by born. Time has ability to change everything .my leadership style is participative leadership style i like to work in teams. where every one working together on common goal. Sometime I behave as a leader in my house sometime at my working place and sometime at my collage. I used to compare myself with my supervisor and always notice their work that how he complete his work. And after analysing all this I feel I need to learn a lot in terms of leadership. Sometimes I feel great when I performed my duties like by boss. I day in my life i will be become a good leader. To achieve this I am doing lots of study on great leaders in the world that will help in future . Personal Development Plan Opportunities (Goals) Short-term Goals To pass out my diploma in business level 5 from (Kiwi Institute of training and Education) Start my other course water reticulation level 4 Get two year work permit. Get permanent resident of NZ. work on myself confidence. Long term goals I want to do plumbing course in Newzealand. Setup my own plumbing business. Buy my own house. World tour. Rationale To pass out my diploma in business level 5:- First thing i need to complete my course soon as possible because my company is offering me a good job that is good for my future. Start my other course water reticulation level 4 :- After this business diploma my company is offering me water reticulation level 4 course that will give me more knowledge about my work. Get two year work permit:- I need apply two year work permit hope so they will give me. Get permanent resident of NZ :-After all this if everything will go right i will apply for P.R . Work on myself confidence:- Sometime i loose myself confidence even know that i can do it. Plumbing course in Newzealand:- In long-term goal i will do plumbing course from M.I.T that will help me in future. Setup my own plumbing business. After i done my plumbing course i would like to set up my own business. Buy my own house. Everyone have dream to buy a their own home same like other i had dream of buy my own home. World tour. I like to go for world tour but this is my long term plan. Strategies I am more practical then theatrical person I like to do things practically rather than theatrically to pass business diploma I am doing hard work in study. To get this Opportunities i did very hardwork in company in hole company there is only two person with this course. For my work permit i already ask my boss he is ready to help me as soon i will finish my this course. Confident level is this kind of goal that I have to improve by myself by picking up hard job but in this method i have to make sure that i will be not get overconfident. In long term goal i want study in plumbing course in NZ previous year I tried to get admission in plumbing but they gave to only permanent resident people so I have to my permanent resident first. My leadership style is participative style working in teams or in group together delegating work to other so in long term plan I will try to open my own plumbing business. I am going to start saving for my world tour i like to go around the world amd meet different people. Time frame Whether you are on course to complete the work in accordance with the agreed  time frame. To accomplish several tasks in a limited frame of time you need to make short term plan of achieving these goals. Have an everyday to -do- list and make sure that the tasks on your list are accomplished daily. You need to sacrifice and also discipline yourself and then you will achieve. My short term goal and short term goal are related to each other if one of them not complete or some problem in it then other one cant complete them I will make a Time Frame on the basis of my leadership skills and knowledge. I will check time to time whether I am achieving the goals , If I am not hitting the goals then i will find out the reason. Measures

Introduction This is a research based on one of the most outstanding, successful and goal orientated entrepreneurs in my Drewsland, Miss Coral Parish who own Wholesale & Retail business in my opinion is a very successful business, which has grown considerably over the years. The business is located in Drewsland in water house, approximately two one hour drive from Stony Hill to water house. Miss Parish has portrayed in my honest opinion immaculate entrepreneurial skills, which has been the corner of their success over these years, and which will enable them to meet future challenges and goals with the Grace of god From my research, it is clear to me that they have within their selves’ entrepreneurial skills that only can be acquired through years of experience. This as led Miss Parish to be a groomed, calculated risk taker and a intelligent man, respectable entrepreneurs Acknowledgement I would like to thank first my friend for helping me and taking the time out of him busy schedule to help me to put together an accurate evaluation about Miss Parish Wholesale business. Background of the Entrepreneurs Miss. Coral June Parish was born in Kingston Jamaica on July 3, 1978 and was raised by her mother and father in the District of Water House. She attend the Drewsland Avenue Primary School were she spent 6 years after the 6 years she sat in the common entrance examination, where she successfully passed and was placed in a Pembroke Hall High school, and in 1992 she did six SSC which she successfully passed, while in high school she was in the Home and Family Management where see learn to cooking and baking. Miss Parish unfortunately did not attend a university, because her parents could not afford to send her to further her study, in her live she would perform odd jobs such as working in a food store with her mother. In the year of 1996 she then tries to open her business, which she by staring selling Bag Juice and sweets from within that moment until presently. In 1998 later on find a partner who was trying to open a grocery store, which they both collaborate and open. The grocery store started I operation with only a few food items that cost no more than fifty thousand dollars. After a few years the business developed considerably. Now they find out that the business going smoothly and is now hoping to open another business in another community within the next few months, which she said will also be successful. P.E.C.S that they have displayed They both started business with only food items and saving from miss Parish account, while Mr. Atkins uses his money from which he got from his then Member of is family, Mr. Robinson not knowing whether they might stand to loose or get a gain and a profit. In which they gain and which grow into a larger business. They started selling a few food items, which was in great demand by the members of the community not knowing whether they were going to make a profit or loss. Miss Parish plans to open a new store after seeing the demands of the goods needed by the members of the community so Miss Parish and David Atkins then planned to open the wholesale, which is now in existence satisfying the needs and demands of the member of the community. Miss Parish goods are mostly purchased from different enterprises, from which she purchase her snacks, baked products and juices which is delivered to the enterprise in the district of Waterhouse most the goods especially the juices are order on credit, she always try to pay off her credit in the prescribe time set by the suppliers, which they mostly give one week to pay the credit. The meats, tin foods and bag foods product such as rice, flour, sugar, cornmeal etc. items are purchase in the City of Down town Kingston She pays her employees on time and her bills whenever he receives them. Miss. Parish was selling cooked food on weekends, while Mr. Atkins would operate small shop with is supplies when they both come together create a plan to open a grocery shop. Which was a great plan to open the grocery shop, with good encouragement form their community members, the store is now satisfying the needs and want of the community members and the business is now becoming more and more successful day after day. They both, was confident in coming together to open the grocery shop and knowing that they were going to be successful. Their confidence was baked by positive action that was necessary for ensuring the grocery shop success. Miss Parish and Mr. Atkins both see the opportunity to open the grocery shop to satisfy the need and wants of the community members and opening the grocery shop they would be different from the other entrepreneur in the community by becoming the first to open a grocery in the community, so the see the opportunity and seize it with great pleasure and they get a great success. Both of the entrepreneur worked together to achieve one common goal, which is to ensure success of their business, but they do not do it by themselves, they have to persuade others who have larger grocery shop and supermarkets, to give them encouragement and give them steps to achieve there goal. The two associate they use for persuasion and networking are: Superplus food store in Pembroke hall, Master Mac Enterprise in Down Town Kingston, which are two large companies in the island of Jamaica, in their field of business for networking. Both entrepreneur see the opportunity to satisfy the needs and want of the community members and provide a solution to satisfy the community members problem, that’s why they both come together to open up the grocery shop. So try their very best provide high quality goods and service for their customers, so they try their best in selecting the right quality and good quantity of goods and making timely purchase and ensuring that they get the right vendors. History of the Enterprise The entrepreneur both have strong determination to overcome all obstacle that they meet. They are willing to work until their job done well and on time. They also try to be up-to-date with the products they sells and try to get the new products that arrive on the market so they are always trying to be competitive with larger entrepreneurs. They try to overcome all the challenges that face them each day, to try and be successful. Good and Services the business offers They both have a vision of where they want to go and they are trying each day to develop practical plans to reach there. Both entrepreneurs are setting clear goals and trying everything to achieve the goals to become very competitive in the grocery industry and to satisfy the need and want of there customer. Contribution they makes to the economy The business only started with only the basic food items like: rice, sugar, flour, cornmeal, tin foods and small amount of meat. In the first three years they make a profit of nearly $350,000 which they try and develop the business later on, which is becoming their greatest success. With that profit they expand on the business by purchasing more food products, small appliances and purchase a second container, because the business is expected to grow considerably in the coming years. P&A Wholesale & Retail is a small business; in the district OF DREWSALND the business was establish in the latter part of the year 1996 They both use the money from their first business to purchase the container and lease the land to operate the business. Mr. Atkins also gets a donation from then the Member of is Family to purchase cement, steel paint and other items to work on the container. Conclusion and recommendation The business sells food items such as Biscuits, which include Butterkist (cookies), Shirley (coconut cookies), and National (vanilla, strawberry, duplex). Pastries, which include Cheese Bread, cinnamon rolls, sugar bun, cheese crunches, double cheese, cheese curls, cheese cake, cheese trix, plantain chips, Frito-lay, cheese puffs, banana chips, corn pop, spice bun, wine cake, rum cake, bulla cake, American apples, oranges, ripe bananas, melon, plain cake, bread pudding, icing cake. The business also sells beverages such as cocoa cola, D&G soft drinks, tropical rhythms, swizzle, and small juices for the kids to carry out on trips and to school. , Lasco food drink (Strawberry, vanilla, carrot, chocolate, creamy malt), tang (mango carrot, orange, pineapple melon, cherry melon). The business also sells alcoholic beverages such as: Red Stripe Beer, Guinness, Heineken, Red Stripe Light, over proof Rum, Appleton and an array of other alcoholic beverages. School books, pencils, pens. They recently start selling bulk syrup, which is now doing well on the market. The business also sells butchered meat such as: beef, mutton, pork, cow skin, cow foot, chicken, chicken foot, different variety of fish, turkey neck and other wide range of meat. Questionnaires Both entrepreneurs sponsor community based events, such as family fun day, which is held every Boxing Day and a stage show which is held every other Saturday in the community. They provide food items, refreshments, and entertainment, for the fun day, while for the stage show; they give a donation of six crates of liquor, which will go towards the community development program. The entrepreneurs also put on their fun day in the month of August, by providing entertainment, food and dessert for the children and a dance session for the adults in the night which is usually free. â€Å"It is great giving back to the community and help developing the community†. They also try to help the elderly in the community, for example one of the senior’s house was destroy in hurricane Ivan, they sponsor the elder by building a one bedroom, for the elder to be comfortable and enjoy life. I conclude that with a little patience, self-confidence and a little persistence you can open your own business. I recommend that they register their business immediately with the Kingston and St. Andrew Corporation or the Registrar Company, before furthering the business. We will be discussing the police culture and the significance stress in policing. In addition, we will also analyze the culture for women and the ethnic minorities. Analyze Police Culture, including the Significance of Stress in Policing There are many factors that contribute to the stress of a police officer. Along with any other responsibilities that he or she may have. The culture to deal with these stresses is to speak to another police officer. At times this is encouraged because the other officer is your partner and probably the only one who will be able to relate to what the officer is going through. Police officers are always under stress because of the nature of their profession. In any case, they will need to make a split second decision that will be evaluated again and again by people in a controlled environment with none of the dangers or necessary immediate response that the officer was subjected to. This results in intense scrutiny by superiors, peers and the public. The result of this stress manifest itself though health related issues such as chronic illnesses, poor performance at work, failure to be a productive member of the family and unfortunately suicide. The police departments have made great strides in being able to detect an officer who is in need of help  and have conducted studies into how stress affects police officers. During their studies they have discovered that Officers who reported high levels of stress had a link to heart disease, depression, anxiety, somatization and posttraumatic stress disorder. They also discovered a strong relationship between work related stress and alcohol abuse (Gershon et al.2009). Police departments can help by having an engaged leadership in which they know their officers and know to look for the signs that someone needs help. Police department can also mitigate these issues by taking preventive measures by educating the officers to develop coping mechanisms to help alleviate the daily stress that builds up in some people. Woman and Minorities in policing today Employment discrimination on the basis of race, ethnicity, or sex is illegal in the United States this is due to the passing of title VII of the 1964 Civil Rights Acts. In 1n 1972 the Equal Employment Opportunity Act extended the coverage of the 1964 law to state, local, and government which included the police and sheriff’s departments (Walker, S., katz, C.M. , 2011). The employment of minorities and woman officers have increased significantly over the last forty years. A useful tool in measuring the ratio of minority groups in a law enforcement agency is the (CALEA) which means Commission on Accreditation for Law Enforcement Agencies. The recommendations of CALEA is that law enforcement agencies have a ratio of minorities employed in approximate proportion to the diversity of the agency. Another useful tool that is useful to measure employment in law enforcement is the Equal Employment Opportunity Index. This measurement tool is used to compute the relationship between the racial diversity in the community and how this reflects the racial diversity in police departments that serve that particular area (Walker, S., katz, C.M. , 2011). For example, a police department in southern parts of the United States may hire more African American officers because of the racial makeup of a particular city being serviced at that time. There is still however, an underrepresentation of African American police officers in some states. According to (AolJobs.com) there was a serious problem with the Boston Police Department in 2010. According to the article there was discriminatory hiring practices being used to eliminate out minorities applicants. â€Å"The city is about 24 percent  black according to the 2010 census but of the 51 Lieutenants on the force just two are black men and of the 23 Captains The only black man retired yesterday† (Gorden, 2012). The Article shows that even today discr imination is still alive and well and is still existing in some police departments across America today. Because of the rapidly changing population in some parts of the United States employment of Hispanic and Latino officers have increased. Being able to speak with the public when dispatched to a call is very important. Being able to speak Spanish or know a foreign language can be a very important asset to a police department. Because a police officer of a different racial ethnicity can respond to citizens who may not speak English and may be able to effectively communicate within their own racial group this is a very important asset to most police departments. Because of that fact most Hispanic and Latino officers are highly recruited by some police departments. Because of the changing face of law enforcement in the last 40 years woman are becoming police officers in higher rates today. Old policies that discriminated woman officers have been changing over the last 40 years. For example, rules on hairstyles and officers who become pregnant while actively being a police officer has changed. The federal Discrimination Act prohibited Employment discrimination on the basis of pregnancy, childbirth, or any other pregnancy-related medical conditions (Walker, S., katz, C.M. , 2011). There still is a long way to go in the hiring of more woman police officers. Woman police officers are still underrepresented compared to men in police departments across the United States. Some of the reason diversity is so important in the police work force environment for minorities and woman is improvement of public service to different racial and gender groups, and also to improve the image of the police departments as a fair and equal employer. This will lead to better police –community relations and better work environment for police departments in general. Internal and External Mechanisms that Control Police Discretion Many writers have a tried to define â€Å"police discretion† but the most widely used definition is the following: A police officer or police agency may be said to exercise discretion whenever effective limits on his, or her, or its power leave the officer or agency free to make choices among possible courses of action or inaction. This very well written description of the said subject was written by Kenneth Culp  Davis in his book â€Å"Discretionary Justice† from (1969). What he meant by that is not very hard to comprehend . Mr. Davis believes that when an officer has a choice over how to respond to a specific problem or situation that police officer is said to have discretion or choice. The big word to remember is choice. Another definition used for â€Å"police discretion† states: Discretion is defined as an official action by a criminal justice official based on that individual’s judgment about the best course of action. So what do some police officers take into consideration when making the decision to arrest or not to arrest? Well, according to research the seriousness of the alleged offense is one of the most important factors that police officers take into consideration when deciding whether to arrest a suspect as one might expect. For example, an officer is most likely to arrest an individual for assault or robbery than a minor petty offense. Another reason an officer might lean more towards arresting an individual is safety. For example, if the officer believes that an individual might pose a threat to himself or to others then he or she might be inclined to deescalate the situation by removing or incapacitating the said suspect. Another factor that plays a part in whether or not an officer makes an arrest is the attitude of the suspect, believe it or not. For example if the suspect appears aggressive or disrespectful when stopped or being questioned. Other factors that influence discretionary decisions are the strength of the evidence, characteristics of the victim, relationship between victim and suspect but the most controversial factor, by far, is taking the minority status into account to the offence or â€Å"racial profiling†, as it is more generally called. Some factors that inhibit the officers’ discretionary ability are official department policies, the informal organizational cultures of the department, the local political culture. But at the end of the day, the decisions made by individual officers still determine who is arrested and who is not. Despite the dawn of mandatory arrest policies and other influences, the final decision is theirs and theirs alone. Conclusion In conclusion, we have discussed and analyzed police culture and the significance of stress while policing, women and minorities in policing today, and finally internal and external mechanisms that control public discretion. The Police profession as a whole is one that can go from one  extreme of emotion to another. Policing is often many hours of boredom to chaos in a moment’s notice, because of this a police officer’s career is marked frequently with encounters of danger and reckless abandon. The issues that society has directly affects the police officer negatively impacting his or her psyche. As the pressure of duty rises police officers often experience anger, depression, and or delusion. Because of this stress, over a period of time, can build up, and cause psychological indispositions that may strain an officer’s relationship with family or friends, or worse co-workers. These psychological indispositions can lead to an officer to quit, retire early, or e ven worse, become abusive or suicidal. The importance of women and minorities in policing today are vast. Because employment discrimination is against the law in the United States, the addition of women and minorities have improved the police force throughout the country. Although there are some discrepancies in hiring certain ethnicity’s, as a whole, the police forces of America are continuing in an upward climb. Because of changes in policy, women are able to not only become police officers but also maintain the status of being a mother. The importance of minorities within the policing community is important with the make up of America rapidly changing it allows police to communicate with the community effectively and efficiently. Police discretion although there is no clear definition of what it is, have internal and external mechanisms which control it. Policing officer’s always have a choice when it comes to making a decision (even split second). What the main control of police discretion is always relies upon the police officer to be calm clear minded and professional especially in this day and age where every move an officer makes is either filmed or recorded and scrutinized. The schoolmaster is generally a man of some importance in the female circle of a rural neighborhood, being considered a kind of idle gentlemanlike personage, of vastly superior taste and accomplishments to the rough country swains, and, indeed, inferior in learning only to the parson. There was something extremely provoking in this obstinately pacific system; it left Brom no alternative but to draw upon the funds of rustic waggery in his disposition, and to play off boorish practical jokes upon his rival. It was a matter of no little vanity to him, on Sundays, to take his station in front of the church gallery, with a band of chosen singers; where, in his own mind, he completely carried away the palm from the parson. Certain it is, his voice resounded far above all the rest of the congregation; and there are peculiar quavers still to be heard in that church, and which may even be heard half a mile off, quite to the opposite side of the mill-pond, on a still Sunday morning, which are said to be legitimately descended from the nose of Ichabod Crane. The old country wives, however, who are the best judges of these matters, maintain to this day that Ichabod was spirited away by supernatural means; and it is a favorite story often told about the neighborhood round the winter evening fire.
